Innovationsprozesse sind zunehmend Gegenstand von Formalisierung. Innovation soll effizient und berechenbar werden. Auf der Basis von qualitativen Analysen zeichnet der Beitrag empirisch nach, welche neu entstehenden Wechselverhältnisse des Informalen und Formalen damit entstehen und wie die Paradoxien neuer organisationaler Standards auf der Ebene konkreter Innovationsarbeit subjektiv erlebt, verhandelt und bearbeitet werden. Das empirische Material wird organisations und arbeitssoziologisch gedeutet und Prinzipien zukunftsweisender Standards für Innovationsarbeit aufgezeigt. Abstract Innovation work is increasingly being standardized by formal organization processes, which intend to produce more effective, less risky and predictable innovations. On the basis of qualitative empirical research this article demonstrates how standardization of innovation can cause new tensions in the relationship between the formal and informal and how subjects cope with the new resulting paradoxes in everyday innovation work. Our research draws on organizational theory and the concept of capacities for labor. Consistent with this perspective we suggest new principles for alternative agile forms of standardization.

Wenn Innovationsfähigkeit bedeutet, dass Organisationen ihre Prozesse und Vorgehensweisen immer wieder auf den Prüfstand setzen, dann wird es für ein Innovationsmanagement immer wichtiger, Ideen, Beobachtungen und Anregungen auch aus der Mitarbeiterschaft zu erhalten. Hierarchie ist allerdings ein Prinzip, welches Vielfalt zugunsten der hierarchisch präferierten Sichtweise systematisch ausschließt. Um tatsächlich innovative Ideen zu fordern, plädiert dieser Beitrag dafür, sich an Cockpit-Teams ein Beispiel zu nehmen und punktuell von Hierarchie auf Partizipation umzuschalten, denn Cockpit-Teams gelingt es dadurch besser, das Wissen und die verschiedenen Erfahrungen der Crewmitglieder in die Lösungsfindung einzubinden, was in diffusen und nur schwer analysierbaren Situationen lebensrettend sein kann. Anhand zweier Fallbeispiele werden Schwierigkeiten dieses Umschaltens in Organisationen erläutert. Abstract In case ability to innovate means, that organizations need to continually check their processes and their routines, it will become more and more important to innovation management, that employees share their ideas, their suggestions and observations. However, hierarchy is a principle, that systematically excludes diversity in favor of the hierarchically prefered perception. Therefore in this paper it is suggested to take up the example of cockpit teams and change from hierarchy to participation when needed. In this case cockpit teams succeed to match better finding solutions. This can safe lifes in diffuse and hard to analyse situations. On the basis of two case studies some difficulties of such changes in organizations will be pointed out.

Nachhaltige Innovationsfähigkeit wird nicht nur für Industrie-, sondern auch für Dienstleistungsfirmen zur Notwendigkeit des Uberlebens. Anhand einer Stichprobe von Steuerberatungskanzleien lasst sich aufzeigen, wie die nötigen Innovationen erfolgversprechend angegangen werden können: Zentral sind die Erarbeitung neuen, besseren Wissens, die produktive Handhabung der unvermeidlichen Konflikte und eine generelle Fähigkeit zur Koordination. Als Rahmenbedingung ist dafür eine innovationsfreundliche Kultur wichtig, die sich neben der Bereitschaft zu Veränderungen durch gute Arbeitsbedingungen, eine Identifikation mit klaren Zielen und eine vertrauensvolle Atmosphäre unter den Kollegen auszeichnet. Abstract Sustainable innovation capacity is not only necessary for the survival of industrial firms but also for service firms. By analyzing a sample of tax accountant firms it can be shown how innovations can successfully be managed: It is decisive to gain new and better knowledge through collaboration, to handle the unavoidable conflicts constructively, and to acquire a general capacity for coordinating unusual tasks. An innovation-friendly firm culture provides a helpful background comprising a readiness for change, good working conditions, the identification with transparent goals, and a trusting atmosphere among the colleagues.

Organisationen und Unternehmen müssen sich in komplexer werdenden Umwelten orientieren. Über geronnene Strukturen und formalisierbare Arbeitsabläufe und Strategien lasst sich ihre Praxis nur höchst unzureichend verstehen. In einem prozessualen, musikalischen Verständnis werden Organisationen ›performativ‹ immer neu hervorgebracht und konnen auch anders sein bzw. agieren. Dies eröffnet neue Perspektiven auf Innovation und lernendes Re-Design von Praxis. Im hier vorgeschlagenen Zugang bilden musikalisches Denken und Performativität, tacit knowing, Diagrammatik und der Pattern-Ansatz eine Basis fur den qualitativ neuen Umgang mit Komplexität und Ungewissheit. Als Anwendungsweise dieses musikalischen Denkens von Organisation wird das diagrammatische Instrument der Organisationspartituren vorgestellt. Abstract Companies and organisations today strive to navigate in more and more complex environments. This raises the question of how to expand or even overcome the paradigm of strategic planning based on rational, step-by-step-procedures. To understand the “implicit level” of organisations being crucial for their resilience and innovative power, we adapt concepts from music and the idea of pattern-based performance as a paradigm for praxis, leading to continuous re-invention and re-design of organisational practice. Building blocks of our approach are musical thinking, performativity, tacit knowing, diagrammatic reasoning and a pattern approach. As an application we introduce the organisation scores tool.

Auf der Grundlage von 60 leitfadengestützten Interviews mit (Produkt-)Designern wird ein kreativer Gestaltungsprozess in einer Auftraggeber- / Auftragnehmerbeziehung modelliert. Dieser zeichnet sich durch unterschiedliche Bewertungen der Problemdefinition, der Wege zur Problemlosung und der Problemlosung selbst durch die beiden Parteien aus, die in einem nicht linearen aber sich quasi selbst regulierenden Prozess „verhandelt“ werden. Solche Prozesse sind extrem empfindlich gegen Steuerungsversuche von außen. Sollen Kreativitätsreserven in diesem Prozess freigesetzt werden, darf deshalb nicht in den Prozess selbst eingegriffen werden. Vielmehr wäre an der Kommunikationsfähigkeit und Reflexionsfähigkeit der Akteure anzusetzen, die es ermöglichen, über die Grenzen von professionellen Praxiskulturen hinweg Kollaborationsprozesse angemessener organisieren und bestreiten zu können. Abstract Based on 60 interviews with (product-)designers, this paper presents a model for a creative design process within a client/contractor relationship. The whole process can be characterized by the different “valuations” of the two parties with regard to problem definition, ways of solving problems as well as the actual problem solutions. Valuations are negotiated in a nonlinear form which is extremly sensitive towards any external attempts at steering or influencing decision making. In order to generate/promote (higher) potentials of creativity, the process itself must remain autonomous. The optimal line of approach would be to concentrate on the communication and reflection capacities of the actors themselves to enable better boundary-spanning collaboration.

Die vorliegende Studie untersucht auf der Basis des Konzepts der normativen Referenzgruppe (NRG), wann der Betriebsrat als NRG durch Mitarbeiter wahrgenommen wird und wie er durch das Äußern von Verhaltenserwartungen gegenüber den Mitarbeitern das innovative Verhalten der Mitarbeiter beeinflussen kann. Dazu werden anhand qualitativer und quantitativer Untersuchungen verschiedene Antezedenzen der Wahrnehmung des Betriebsrats als NRG exploriert und entsprechende Hypothesen abgeleitet. Darüber hinaus wird die Wirkung der Interaktion zwischen der Wahrnehmung des Betriebsrats als NRG und der Starke seiner Verhaltenserwartungen auf das innovative Verhalten betrachtet. Die empirisch-explorativ und durch theoretische Überlegungen aufgestellten Hypothesen werden mittels Daten einer quantitativen Fragebogenuntersuchung (N = 403) geprüft. Abstract The study made investigates, which characteristics of works councils make employees perceive them as a normative reference group (NRG) and how they may influence employees’ innovative behavior by expressing behavioral expectations. For this purpose qualitative and quantitative studies were conducted to explore different antecedents of the perception of works councils as NRG and corresponding hypotheses were derived. In addition, the interaction effect between the perception of works councils as NRG and the degree to which they express their expectations concerning the innovative behavior is considered. The hypotheses derived from empirical exploration and theoretical considerations are tested by means of a quantitative questionnaire survey (N = 403).

Mit dem demografischen Wandel und dessen Folgen gerät eine spezifische Grundlage der Entwicklung der ostdeutschen Industrie unter Druck. Vor dem Hintergrund einer hohen Verfügbarkeit von Qualifikation, Motivation und Bindung quasi zum Nulltarif und anspruchs- und konfliktarmc Belegschaften auf der Betriebsebene etablierten sich spezifische Konsensorientierungen. Der Beitrag analysiert die Konsensmodelle unter dem Aspekt sich wandelnder Ansprüche an Arbeit und argumentiert, dass Demografie nur zum Treiber „Guter Arbeit“ und Innovationsfähigkeit wird, wenn es gelingt, in den Unternehme Routinen für Beteiligung und interne Konfliktbearbeitung zu etablieren. Abstract Along the demographic change and its consequences a specific basis of the development concerning the Eastern German industry is put under pressure. A specific orientation on consense was established by a high availability of qualification, motivation and commitment in the companies for free admission as well as low aspirated and conflictless work force. The contribution analyses the consense types on the aspect of changing needs regarding work and points out, that demography only turns into a driver of “good work” and innovation ability when companies are able to establish routines for participation and internal conflict management solutions.

Nicht nur Mitglieder von Forschungs- und Entwicklungsabteilungen können zur Innovativität von Organisationen beitragen, sondern auch solche Beschäftigte, deren formale Arbeitsrolle innovatives Handeln nicht explizit miteinschließt. Eine wichtige Voraussetzung hierfür ist es, dass sich diese Beschäftigten auch für innovationsbezogene Aufgaben zuständig fühlen. Dies ist eine Frage des individuellen Aufgabenverständnisses. Im vorliegenden Beitrag wird das Konzept des Aufgaben­verständnisses erörtert und eine Methode zu dessen Erfassung vorgestellt. Diese wird im Rahmen einer ersten Studie überprüft. Eine zweite Studie bestätigt die Bedeutung des innovationsbezogenen Aufgabenverständnisses für die individuelle und organisationale Innovativität. Die Ergebnisse unterstreichen die Bedeutsamkeit eines breiten Aufgabenverständnisses im Hinblick auf innovationsbezogene Aufgaben. Die gezielte Erfassung des Aufgabenverständnisses kann ein Ansatz sein. Reflcktionsprozesse zu initiieren, die zu einem allgemein breiteren Aufgabenverständnis von Beschäftigten beitragen und so die Innovativität der Organisation steigern können. Abstract Not only employees in research and development contribute to the innovativeness of organizations, but also employees with jobs that do not explicitly include innovation related tasks. If innovation related behavior is not a formal job requirement, employees must feel subjectively responsible for innovation related tasks and consider them as a part of their job. This is a matter of the individual and subjective job definition. The paper discusses the concept of individual job definitions and proposes a method for the assessment of innovation related job definitions. A first study tests the psychometric criteria of the proposed method. A second study confirms the impact of the individual job definition on the individual and organizational innovativeness. The results emphasize the importance of broad job definitions with regard to innovation related tasks. The systematic assessment of individual job definitions may be a promising approach to initiate a reflection process among employees and supervisors. This may foster broader job definitions of employees that are important to enhance the innovativeness of the organization.

Die Absorptive Capacity gilt als ein Schlüsselfaktor für die Innovationsfähigkeit von Unternehmen. Seit seiner Einführung im Jahr 1989 hat das Konstrukt zunehmend an Bedeutung gewonnen und findet heute in zahlreichen wissenschaftlichen Arbeiten verschiedener Forschungsgebiete Berücksichtigung. Trotz des großen Interesses an der Absorptionsfähigkeit ist über ihre Einflussfaktoren wenig bekannt. Hier setzt der vorliegende Beitrag an; es werden die Ergebnisse einer Mehrfallstudie zu den Determinanten der Absorptive Capacity präsentiert und bisherigen Erkenntnissen der Forschung gegenüberstellt. Aus den Befunden werden Hinweise für ein erfolgreiches Management der Absorptionsfähigkeit abgeleitet. Abstract The absorptive capacity is considered to be a key factor of a firm’s innovation capability. Since its introduction in 1989 the concept has increasingly gained importance and has been regarded in various research fields. Despite the growing interest in the concept of absorptive capacity, its determinants remain contentious. This paper aims filling this gap. It presents results from a multiple case study on the determinants of absorptive capacity and compares the results with previous research findings. In the concluding part the paper provides suggestions on improving a firm’s absorptive capacity.

Mitarbeiterpartizipation kann als ein Schlüsselfaktor der Innovationsfähigkeit kleiner und mittlerer Unternehmen (KMU) gesehen werden. Um das in KMU-Netzwerken vorhandene erweiterte Innovationspotenzial (Heterogenität von Wissen, Erfahrungen und Kompetenzen) wirksam werden zu lassen, ist eine gezielte Unterstützung und Aktivierung geboten. Der Beitrag beschreibt individuelle und organisationale (kontextuelle) Einflussvariablen einer selbstorganisatorischen innovationsorientierten Mitarbeiterpartizipation, zeigt Wirkungszusammenhänge auf und plädiert für eine Unterstützung und Aktivierung vornehmlich über die kontextuelle Einflussnahme. Die Überlegungen münden in die Skizzierung eines gestaltungsorientierten Bezugsrahmens für eine Förderung der Beteiligung möglichst vieler Mitarbeiter an innovationsorientierter Netzwerkkommunikation. Abstract Participation of employees can be seen as a key factor for the innovation capacity of small and medium-sized companies (SME). In order to utilize the available extended innovation potential (heterogeneity of knowledge, experiences and competencies), affirmative incentives are essential. This article describes individual and organizational (contextual) influence factors of self-organized and innovation-oriented employee's participation. It suggests causalities between them and pleads for an incentivisation primarily with regard to the contextual influence factors. These deliberations form the basis of an outline of a development-oriented framework of reference for an affirmative encouragement of participation in innovation-oriented network communication of as many employees as possible.
