Arbeitszufriedenheit als soziales Problemlösen

Zusammenfassung

Arbeitszufriedenheit ist wahrscheinlich das meistuntersuchte Phänomen in den Sozialwissenschaften. Dennoch überraschen immer wieder uneinheitliche Befunde in der Forschung. In gängigen Studien mangelt es häufig an einer klaren theoretischen Fundierung und an einer Festlegung, was unter Arbeitszufriedenheit zu verstehen ist. Im vorliegenden Aufsatz wird Arbeitszufriedenheit als Konstrukt definiert, das im Prozess des sozialen Problemlösens über den Aufbau von Ressourcen entsteht. Die Vermeidung von Unzufriedenheit als verhaltenslenkende Kraft rückt hierbei in den Vordergrund. Der Aufbau von Ressourcen im Arbeitsalltag wird mittels der Conservation-of-Resources-Theorie beschrieben und im weiteren Schritt empirisch näher untersucht. Als ein zentrales Ergebnis kann festgehalten werden, dass das Lösen von Problemen im sozialen Miteinander in der Organisation sich maßgeblich auf den Aufbau von Ressourcen und somit auf die Steigerung der Arbeitszufriedenheit auswirkt.

Abstract

Job satisfaction is probably the most intensively researched phenomenon in the Social Sciences. Astonishingly, however, scientific studies repeatedly yield inconsistent findings. Current studies often lack a clear theoretical basis and a definition of what job satisfaction should be understood to mean. In the present paper, job satisfaction is defined as a construct that arises in the process of solving social problems by building up resources. In this context, the avoidance of dissatisfaction as a behavior-controlling force moves into the foreground. The build-up of resources in day-to-day work is described with the help of the Conservation of Resources Theory, and is empirically examined in detail in a subsequent step. As a central outcome, it can be established that problem-solving during social interaction in the organization has a decisive effect on the build-up of resources and thus on increasing job satisfaction.
